I struggled to read the middle portion, doesn't read as an ampersand to me, I was trying to figure out if it said "hook on eye" or "hook op eye".

I agree the ampersand is funky, but I think if it was a 'normal' ampersand the logo would lose what makes it unique and interesting. I don't think it's that hard to decipher.
If you are concerned about people immediately 'getting' the ampersand but don't want to lose the unique shape, consider turning it counter clockwise about 45º so the tail that leads down to the right now is parallel to the baseline.

Honestly couldn't read what it said, not being bad, but I wouldn't have guessed it was an ampersand.
Hook or/on/op eye is what came to mind.

No I don't think so, it would look like an obscure 8.
I just don't think the ampersand is working. I understand it's funky, but if negates the legibility of the company name - then it's not going to work, I think.

Make the 'o' in the ampersand much smaller - still keeping them conjoined - and then extend the loop at the top a little more in the circular shape. I think it could look good. As long as the 'o' isn't the same size as the other 'o's then I think we'll stop seeing it as one.

I don't have any issue with the ampersand, sure it's a bit quirky, almost phallic, "I am disappoint" eye looking, but it works, TBH I wouldn't even bother with introducing a second colour to the mark.
